Fractionals vs Traditional C-Suite Roles: What’s the Difference and How to Engage Effectively?
In the age of gig economies, fractional C-suite roles are a unique alternative to traditional full-time positions. Though both roles involve executive-level responsibilities, there are distinct differences in working arrangements, duration of engagement and scope of work. It is precisely this flexibility that opens up a world of possibilities for companies looking to leverage on fractionals.
A Very Basic Breakdown of The Differences in Role
Traditionally, executives are typically employed on a full-time basis, working exclusively for one company. The commitment is long-term and there is usually deep integration into a company’s operations and culture.
In contrast, fractional executives are engaged on a part-time or contractual basis, working with multiple companies simultaneously. They provide their expertise on a specific problem statements or projects for a designated time period, allowing companies to access their skills and knowledge without the need for a full-time commitment and remuneration.
Comparison of Responsibilities and Expectations
In comparing fractional C-suite roles to traditional full-time positions, a clear distinction between the responsibilities and expectations must be drawn. Fractional executives are often called in to focus on specific problem statements - so far, we’ve seen statements like resolving a cash flow crunch, reducing technical debt, succession planning – providing expertise in areas such as process improvement, strategy or even automation.
Here is a comparison of responsibilities and expectations between fractional C-suite roles and traditional full-time positions:
Fractional C-Suite Roles
Traditional Full-time Positions
Focus on specific problem statements
Broad, comprehensive range of responsibilities within the company
Provide expertise in targeted areas
Responsibilities across multiple functions
Part-time or contractual commitment, remunerated accordingly
Full-time commitment to one company, with a full-time salary and applicable compensation/benefits
Flexibility to work with multiple companies
Exclusive dedication to one company
In saying so, companies should not expect fractionals to be the ones operating on a day-to-day basis, nor should they be expecting a one-company dedication from them – the trade-off for such targeted knowledge and experience at an affordable price.
Analyzing the Flexibility in Working Arrangements
One of the key advantages of fractional C-suite roles is the flexibility in engagement formats.. They bring a results-oriented approach to their work, focusing on achieving specific goals and delivering measurable outcomes, rather than a rigid arrangement that’s evaluated based on time spent rather than results.
This flexibility is also advantageous to companies in need of interim executives, providing leadership and guidance during transitional periods or when a company requires specialized expertise for a limited duration. You’ll essentially be able to access long-honed, deep skills and knowledge on a short-term basis, saving you the need for a long-term commitment.
At the Heart of the Matter: Implementation
With careful consideration and some planning ahead, you can maximize the engagement with your fractional hire. Some basic steps to successfully integrate fractional executives into your team:
Define your problem statement: In our initial consultations with the company, we typically encourage that the problem statement is condensed into an impactful short statement (no longer than a paragraph) that addresses the 5W1H.
Define the title, role and expectations: Clearly define the responsibilities, goals, and expectations for the fractional executive to ensure alignment with your company's objectives. In terms of title, companies need to take into careful consideration the actual responsibilities of this hire. Many fall into the trap of hiring a fractional CTO to solve ‘tech issues’ when what they really have is an issue with the development team, for which they would be better served with a fractional VP Engineering.
Establish a filtering process: To better suss out the potential benefits a fractional can bring, the interview/filtering process will look a lot more like a C-suite or key hire’s interview. We encourage companies to get to know their fractionals over lunch/dinner and invest time in helping them understand your business (though this understanding comes quickly as they’ve likely got years of experience in your vertical). As with a C-suite or key hire, you would take them to meet the rest of the management team as well, perhaps even a few board members if it helps provide more context.
Integrate the fractional executive into your team
Provide the necessary resources, support, and collaboration opportunities to facilitate a seamless integration of the fractional executive into your team. At the minimum, you need to provide a proper introduction to the working team and open up some of the company’s processes and documentation to the fractional.
Foster relationship building
Do your best to encourage relationship building and collaboration between the fractional executive and your existing team members to maximize their impact and create a cohesive working environment. In some cases, we’ve organized company trips and cohesion evenings to facilitate this bond-building. It pays off in the long run!
